Managing Human Resources at Google Essay

Google Inc. is an American multinational corporation which provides Internet-related products and services, including internet search, cloud computing, software and advertising technologies. Founders Larry Page and Sergey Brin met at Stanford University in 1995. By 1996, they had built a search engine (initially called BackRub) that used links to determine the importance of individual webpages. Larry and Sergey named the search engine they built â€Å"Google,† a play on the word â€Å"googol,† the mathematical term for a 1 followed by 100 zeros. Google Inc. was born in 1998, when Sun co-founder Andy Bechtolsheim wrote a check for $100,000 to that entity—which until then didn’t exist. Google has been estimated to run over one million servers in data centers around the world, and process over one billion search requests and about twenty-four petabytes of user-generated data every day. Google is a high-energy, fast paced work environment. While the dress code might be â€Å"casual† the company attracts and retains some of the brightest minds in the technology industry. There is a work hard, play hard atmosphere. Most workers at Google have base salaries that are on the lower end of normal for the markets they operate in. The base salaries are supplemented by stock options, challenging work and extensive benefits. In addition to the normal health and welfare benefits that larger companies offer, Google provides its employees with other benefits like Health care for employee and his family, plus on-site physician and dental care at headquarters, vacation days and holidays, flexible work hours, maternity and parental leave, plus new moms and dads are able to expense up to $500 for take-out meals during the first four weeks that they are home with their new baby and Google Child Care Center, just five minutes from Google headquarters in Mountain View. Other bene fits that Google offers to its employees are Fuel Efficiency Vehicle Incentive Program, employee discounts and onsite dry cleaning, plus a coin-free laundry room in the Mountain View office. Managing Human Resource in Google Managing Human Resources has become vital factor for the organizations within the modern and fast-paced business environment. The unique challenge of HR department is to ensure that the employees are motivated and committed to the organization with the complete integrity and honesty. HR practices at Google named â€Å"People Operations†, which is designed to underline the fact that it is not a mere administrative function, but ensures to build a strong employee-employer relationship. Google is well-known as a great employer and majority of its recognition has come as a result of HR programs and ideas. However there are some gaps in the HR practices of Google. Recruitment and Selection procedure Google place great emphasis in how they attract and hire the very best talent. Google take hiring very seriously and make consensus based decisions. However, nearly every candidate at Google commented on its slow screening, recruiting, and interview process. Several posts suggest that hiring process in Google is very long, time-consuming and annoying. Some examples from current employee of Google are: â€Å"Google actually celebrates its hiring process, as if its ruthless inefficiency and interminable duration were a sure proof of thoroughness, a badge of honor. Perhaps it is thorough. But I would be willing to wager that Microsoft’s hiring process, which takes a fraction of the time, does not result in a lower-skilled workforce or result in a higher rate of attrition. â€Å"The interview process was very mixed: They had me slated as a Windows Developer for some reason, to everyone on my interview loop wondered why. I flubbed my first coding pretty bad but after that it was clear that no-one on my interview loop had enough experience or knowledge to level me. On the other hand they figured that out and scheduled a follow on interview with the head of the Kirkland office who asked reasonable and pertinent questions. Also I was surprised that Google seemed to be proud that they didn’t communicate from one interviewer to the next: at Microsoft it was a good opportunity to find more appropriate interviewers, etc. if a person seemed misstated. Oh well, I thought my interview and hiring process was an anomaly.† Hiring process takes from one to four m onth and it is inconvenient for applicants; however it is necessary from business performance view. In order to hire new employee management should approve head count; also staff can only be hired into approved positions. All new positions must pass through the respective budget approvals for each area. Obviously, recruitment at Google is not the responsibility only of the HR team. The need to hire the right people permeates across the organization, becoming the outlook of every employee, turning Google into a recruiting machine. â€Å"My experience actually in Aug. 2004 when I was interviewing for a sales position in the Seattle office was the typical 13+ interviews, including a day trip to MV where I was told that someone would take me to lunch and instead she took me in a conf. room and interviewed me. So I ended up not eating at all that day until I returned to the airport at 4pm. However, I passed my interviews with flying colors and was surprised 3 weeks later when I still hadn’t heard from my recruiter about the results of the hiring committee meeting.† There are a lot of similar complains about hiring process and interviews which give us the conclusion that Google’s hiring process is time-consuming, both for employees and for Google. Some of the current employees mentioned also that Microsoft procedure is much better. Temporary Employees Google HR rarely gives permanent jobs immediately and prefers to recruit temporary and contract employees. Google’s emphasis on attracting youngsters might reduce its ability to get experience recruiters. Another problem of HRM in Google is the inability to track the on-job performance of the new hires. Challenge of growth Google has done a remarkable job in growing from a small private company to a big organization with 15.000 employers in a few years. However Google face the continual challenge of being able to handle successfully its open and fun-filled work culture. As the company grows it is difficult to provide the same financial and other incentives for its employees. Google’s Human resource chief has said that the runaway success of the fast-growing internet company is generating its own set of people management problems. Moreover Google HR has a trouble in recruitment talented locals in its South Asian operations. The shortage of web development, skills and knowledge of JavaScript and Ajax, the web design technology –Google Map- and the short supply of middle managers become a challenge for HR department. The diversification of the HR functions such as salaries in these countries is another gap in the HR management. â€Å"I was hired to work in Google’s Singapore office. I found out very quickly that Google International is not the same as Google-US. The offered pay was way too low to survive in Singapore, so I left after I got another job offer that I felt was better for me. I really do believe that Google is doing some important work with humanitarian mapping projects and digitizing libraries. But for me, I felt that Google’s popular image did not match its actions in the work place, and that some of the things they did were not very â€Å"Googly.† Working conditions and environment The nature of work at Google undergoes constant changes, hence few employees are able to achieve the task for what they were initially hires. It is also opined that this may hinder the performance management function. Some people would agree that working at Google is more exciting, but Google employees are working incredible hours. A 12-hour working day in Google has become a norm, owning to its wide array of employee benefits and perks such us Google Child Care Center, on-site haircut free of charge, swimming pools, dry cleaning services, on-site medical staff etc. A current employee says: â€Å"There was no proper mentoring for 6 months and within 9 months of my tenure my manager was not happy with my performance, and management always stressed on â€Å"Putting some Extra Effort† – in other words â€Å"Spending some extra hours† †¦ this may not be the case at Google-MV but this is what it is in India. If you don’t put extra hours then you won’t get promoted, no promotion means no salary hike. I feel sad about my decision on choosing Google over IBM †¦ Small pay, No work, No Team spirit, No Hike in 12 months, No balance between Family Life and work are few things which motivated my move out.† In such organization where employers work more that the schedule working hours the relationship and the environment between employers might not be the finest. Employees might lose the balance between work and social life and this finally will lead to unfriendly working environment. â€Å"As soon as I got inside, I had the feeling of being swallowed by a giant borg. Really, I felt like I didn’t exist, watching people buzzing around with laptops.† I have been sitting back, surprised at the level of negativity expressed by those on this thread, and wanted to share my very different experience. Recommendations Google has built a culture where a well-chosen elite accommodates flexibility, shifting roles and above all else, urgency. As Google grows in size and strength, it is a challenge to maintain the pace of innovation and convey a sense of empowerment to Google’s engineers and product managers. In my opinion the first thing that HR department must take into consideration is the very long duration for recruitment and interview process. Selection of the â€Å"right† candidate is an important function of HRM, but this doesn’t mean that interviews and selection procedures must be so time-consumer. HR managers might receive 250 applications for every vacancy. They must compare the qualifications of the applicant with the job description of the vacancy and find the application that fits with the duties of the position, the most suitable. It will be also more efficient for both employees and Google to reduce the number of interviews from over than 4 to maximum 2 or 3. For the dilemma to hire permanent or temporary employees Human Resource Manager must recognize the benefits that they could gain from permanent staff. With a permanent employee, company will save time in training and gain stability. Permanent employees can also contribute to the growing of the business as they get more efficient at their jobs through familiarity with the processes. Temporary employees often lack motivation and loyalty to the company due to the short time spent assisting with operations. HR must also encourage innovation and independent initiatives to its employer. It must give them the time and resources to pursue new ideas in order to develop more tools, functions and technology in order to increase its efficiency and contribute to it’s succeed. Although providing freedom to engineers might attract talent and encourage innovation, but company should not deviate from its core business strategy which directly affects the revenue. Also in countries that it is difficult to find qualified person who can meet company’s expectations for the vacancy position, like the example above (South Asia), HR manager can select the most suitable from the applicants and training him to enrich his skills and knowledge. Google might offer a range of benefits and perks but it should be also careful in balancing business and pleasure activities. The promotion and bonus must not combine with overtimes but with performance and skills. Another important factor that HR manager in Google must consider is the corporate and friendly environment in the organization. If they maintain a friendly relationship between employees they will successful growth and increase productivity. Conclusion Managing Human Resources effectively leads to an improved ability to attract and retain qualifies employees who are motivated to perform and the results of having the right employees motivated to perform are numerous. They include greater probability, low employee turnover, high product quality, lower production costs and more rapid acceptance and implementation of the corporate strategy. No company in the world but Google offers expensive perks like free food, free fitness center, free barber shop that come to you, free car wash while work, free pool table, games room, lap pools for exercises, volley ball courts, company massagers, free laundry, free doctor on site. A research in 2012 shows that the best company to work for is Google. However Google seems to have a gap in the Human Resource Management in a range of factors that HR manager must consider and solve them before these become an important impact to its productivity and growth.

Racism in the Tuskegee Experiment Essay

The Tuskegee experiment, begun in 1932 by the United States Public Health Service in Macon County, Alabama, used 400 black men who suffered from advanced stages of syphilis.   This study was not a means of finding a cure; the patients offered no preventative measures to prolong or better life.   Although the history and nature of syphilis was well understood, certain scientists believed that more research could certainly be done. In terms of whom to study, the doctors developing the format discovered a â€Å"ready-made situation† (Jones 94). Macon County Alabama was impoverished, like much of the country in 1932.   The selection process began during the depression, a time of separation and intolerance.   In the rural South, where we find Tuskegee, the men chosen were not seen, at the time, as equal in any sense of the word. Jones refers to prominent doctors of the region who, in the late 1800s, scientifically defined diseases that were peculiar to the race.   One such disease, Cachexia Africana, caused the subject to eat dirt.   The public did not question such obviously ridiculous claims at the time.   In fact, the public heralded these doctors and requested a manual for treating blacks in order to save slave-owners and the like money in paying for doctors (17).   Given the distaste for the ethnicity of the subjects, could their ethnicity have been a factor in the selection process? At the time, the medical profession had already made some false assumptions about the African American race in general.   Jones reiterated the white-held theory that black men had larger penises and little constraints when it came to sexual intercourse (23).   It was also believed that they were harder to treat for syphilis because African Americans were stupid. In examining this mindset, it becomes clear why the government erringly felt it should go to the poorer black communities in rural Alabama conduct a syphilis study.   Believed to be an immoral sex-centered culture placed at the level of animals, the government would put them in league with mice and rats.   As disgusting as the premise is, the doctors needed lab animals and set out to find them. If this were true – how could the government get away with it?   Blatant disregard for humanity and life could not go unnoticed.   However, the geographical area in question had just been the last state of the union to discontinue chain gang use in its penitentiaries in 1928.   The South had not yet begun to consider African-Americans as people – not in the slightest meaning of the word. Jones reiterates the sentiment of the doctors at the time and place with, â€Å"short of a ‘quick-fix’ by science requiring no behavior changes by blacks, there was no hope for the race† (26). The Health service claimed they informed the subjects of their disease, although an internship at the time the experiments began, Dr. J.W. Williams, stated the men received no such information.   He also claims the internships registered the data collected without understanding the nature of the experiment either (Jones 5). The term ‘racist’ as defined in the Random House Webster’s College Dictionary reads, †a belief or doctrine that inherent differences among various human races determine cultural or individual achievement, usually involving the idea that one’s own race is superior† (1072).   Given this definition, it is clear that the Tuskegee experiments were racist.   To withhold the nature of the experiments from the subjects, the name of the disease, the treatment of its symptoms and to feel no remorse in inflicting this sort of medical indictment on fellow human beings is not just racist, but also immoral and unjust. Jones points out the Health Services did investigate the treatment of these patients in an Ad Hoc committee.   The resulting medical treatments for the wives and children of the male subjects was offered with no cash restitution allowed (214).   In the end, the government did agree to $10 million dollars in payments to the â€Å"living syphiltics†, the next of kin for those already dead, â€Å"living controls† and the next of kin for the dead controls.   If you had been living with the disease and never treated, you would get a grand total of $37, 500; a paltry amount for the pain and suffering from neglect and racist bigotry (217). The foundation of slavery in Sudan has its roots in frontier war zones of eighteenth and nineteenth centuries.1 One important aspect in the slavery of Sudan as well as Muslim society is that the slave will be treated as part of the family or a member of it. However, the descendents of a slave are slaves until they are freed by their master. Hence, the abolition of slavery in the West did not affect the situation in Sudan and Arab as well as African leaders of Central Sudan encouraged human trafficking on the premise of Sharia or Islamic law and encouraged the enslavement of non-Muslims. As a result non Muslims from Brazil were sent to Central Sudan that witnessed the human trafficking as the slaves from communities of Arab traders and Islamicized local leaders were sold in Central African markets. The human trafficking developed on the name of religion as the leaders started selling the people who did not embrace Islam. As it is clear that the rulers have the privilege of using the religion for their materialistic needs, the ruling group has monopolized Sudan's slave trade and that resulted i n slaves being an important export commodity. As the slave ownership with the help of farming helped the merchant class to be wealthy, the leading merchants established the slave establishments. The girl slaves from the slave family were forced to do prostitution and have sent their part of the earnings to their master. The beneficiaries of the earnings of those prostitute slaves were known for their nobility and that resulted in economic development of a particular class by exploiting the slave population. In addition to that, the exploitation of slaves resulted in mobilization of labor on a large scale. The mobilization accompanied the appropriation of products of slaves. However, even in the context of mobilization, the small-scale household labor force characteristic indigenous non-Muslim societies were not eliminated. Instead to that the labor force has turned into a component of a multifaceted system of forced labor that developed the production in plantations. As mentioned ea rlier as the slavery is a result of war zones in the previous centuries, the territorial conquest resulted in acquisition of slaves. As enslavement and state expansion happened simultaneously, that resulted in cultural differences between different groups and developed political variations among social groups. The establishment of Funji Kingdom resulted in Islamization of Northern and Central Sudan that resulted in enslavement of non Muslims. 2 The enslavement of people enabled the people in Sudan to buy women in most states of Sudan and it is not impossible to buy a pretty girl or a boy as a slave according to your desire. Ceo Fiat Chrysler Analysis Essay Sergio Marchionne is well known for taking over struggling car companies and turning them around. His most recent endeavor was becoming the CEO of Fiat and Chrysler. His business idol, Steve Jobs, who much like himself, took a struggling computer company and turned it into a company that continues to change the way we live and communicate today. It is no surprise that Sergio’s idol is a transformational leader who had similar goals and charisma. Micromanagement One of Sergio’s early efforts was to transform the company from one that made large gas guzzling vehicles to one that made more energy efficient ones. He wanted to work closely with the engineers and managers that made the operational decisions and organizational design issues (DubBrin, 2013). Someone at his level typically makes more of the strategic decisions and relies more upon his management staff to handle the day-to-day operations and direct them as needed. Many managers aren’t able to easily let go of how they used to operate (Ashkenas, 2012). It seems that Sergio is trying to stay connected with the decisions and the people in his new role in a similar many he would have if he was still and manager and not the CEO. It also appears that he is afraid of losing touch with the operations of the organization. Ashkenas says that many in his position feel that they become more isolated in their higher up position so they compensate and satisfy their anxiety by attempting to stay as connected as much as possible (Ashkenas, 2012). When Sergio’s need for more direct contact and interaction unites with his old tendenci es to manage, then he becomes more of a micromanager whether he realizes it or not. Sergio is a very task oriented leader. DuBrin lists out 2 characteristics of a task oriented leader that fit Sergio well. Sergio is good at setting the direction of Fiat and Chrysler new mission to make more fuel efficient cars. He also provides a lot of hands-on guidance and feedback. When Sergio said that he wanted to work closely with the people making the day-to-day decisions, one of his executives was quoted saying â€Å"it shows me that he is going to be very hands-on† (DuBrin, 2013). His desire to remain in close contact with the operations can help enhance his technical knowledge, which Dubrin says is a very important leadership characteristic, however too much guidance and closely tied decision making is a sign of micromanagement. Concerns with door handle Sergio was very concerned about the door handle that was not water-tight. Some leaders wouldn’t want to waste time and money trying to fix something that could be easily ignored. In the early part of his career, Sergio said that this issue â€Å"would have probably been swept under the carpet,† but not anymore (DuBrin, 2013). Take a minute to think about Sergio’s idol, Steve Jobs. What made his company and his legacy into something that will be talked about and studied for years? It was not only his charisma and vision, but his attention to detail and his unwillingness to compromise until his products reached perfection. Jobs was quoted in a Smithsonian Magazine article saying â€Å"it takes a lot of hard work to make something simple, to truly understand the underlying challenges and come up with elegant solutions,† (Isaacson, 2012). It makes sense that Sergio would be as concerned about the door handle as he was. His idol was someone who wouldn’t stop until perfection was reached and it seemed like he tried to emulate Job’s management style. This may solidify as discussed above that he is more of a micromanager than he realizes. Looking at all of the history and success that Job’s brought to Apple, which almost went bankrupt (Shontell, 2011), how could you blame Sergio for being so concerned with Fiat’s and Chrysler’s design? Dual Citizenship As the CEO of 2 companies in 2 different countries, being a dual citizen of both countries has its benefits. By being a citizen of Italy Sergio has a unique opportunity as a businessman. He has better access to financial and investment opportunities in Italy that may benefit both countries which would otherwise be difficult to get for non-citizens. By being a citizen of a European Union country, Sergio is able to work or live anywhere in the European Union which expands his options when it comes to doing business and possibly trying to grow his business (italiandualcitizenship.com, 2013). He can travel between Canada and Italy with ease without having to get a work visa, so if a need arises where he need to quickly travel to either company, he can do so without any issues. As a citizen of each country, Sergio can identify himself with the people of Canada and Italy and be better able to fit in with the culture. Levi talks about a one key thing about teams that relates well with Sergio’s situation, group norms. Group norms help establish the group’s values, establish a common ground for operating, define appropriate behavior and create a distinct identity (Levi, 2011). Think of each country and business as a team or group. As a member of each group, Sergio would most likely have a better understanding of each country’s and businesses norms so he could better fit in as part of the team rather than an outsider. He may better be able to motivate his teams differently since they’re each part of different countries and get more productivity out of them. Conclusion Sergio has a unique opportunity by being the CEO of 2 different companies in 2 different countries. He invests much of himself in both Chrysler and Fiat. He is so concerned with his company’s day-to-day operations that he may miss out on most effectively managing the strategic initiatives between both companies. He is also concerned with both company’s products and performance the way his business idol was, Steve Jobs, that he risks being seen by many as a micromanager or micro-CEO which may be counter-productive. As a citizen of both Canada and Italy where both companies are located, Sergio is better able to take advantage of the ease of travel between counties, and has better access to financing and investment opportunities in each country that could benefit both Chrysler and Fiat. His dual citizenship may also give him a better understanding of the social norms in both countries so he can better manage and fit in within each company or team. Sergio has a lot of good qualities that benefit his position as CEO of 2 different companies. While he cares a lot about the product, quality and day-to-day operations, he needs to focus more on the strategic initiatives especially if he plans on integrating business operations between Fiat and Chrysler. He also has the benefit of being a citizen of both Italy and Canada so he can understand and fit in with the norms of each country, but being seen as a micromanager could hinder productivity and respect from his teams. Overall Sergio has great qualities and is positioned well to run both companies. As long as he doesn’t lose sight of the bigger picture, he will probably achieve what he set out to achieve. Language Follows Evolution of Jackson and Trewe Relationship Paralleling the Colonization to Post-Colonial Movement in Pantomime The play opens on the edge of a cliff; anything can happen. Derek Walcott, a playwright from the Caribbean, lives his own life on the edge of a cliff. Walcott’s family placed strong emphasis on education and ancestry. His inherent duality, European and African, mirrors that of post-colonialism (Gilbert 131). It is this duality that Walcott tries to reconcile in his work, drawing on his experiences in the theatre and in the Caribbean (King 260). In Pantomime, Walcott employs the versatility of language to describe the evolving relationship between main characters Harry Trewe and Jackson Philip paralleling the colonization to post-colonial movement and comes to a tentative reconciliation. Walcott sets the stage for numerous parallelisms by naming his play Pantomime. A pantomime is a traditional British Christmas entertainment that features stock characters in costume who sing, dance and perform skits. The tradition dates back to the 16th century, stemming from Commedia dell’ Arte, which included farce-like elements and masquerade. Ironically, the general premise of a pantomime, the characters speak the same language but do not seem to understand each other, echoes that of Walcott’s Pantomime. Trewe’s pantomime is based on wordless storytelling versus Jackson’s background as a Calypsonian, which deals with improvisation of words based on a given topic. Also, Elaine Savory suggests that Walcott may have chosen this form because the two men feel most comfortable exploring life from behind a mask, like those one might find in a pantomime (227).
